Granting Idiosyncratic Deals in a Changing Workplace: How Managers Navigate Fairness and Flexibility

Abstract:

This research examines managerial decision-making in granting idiosyncratic deals (i-deals), focusing on how managers evaluate employee requests and apply justice principles. Study 1 uses a policy-capturing approach to assess the influence of employee characteristics (e.g., proactivity, past performance, potential) and social factors (e.g., commitment, interpersonal relationships) on managers’ decisions. Study 2 investigates how managerial justice enactment—adherence to equity and procedural rules—moderates the relationship between past performance and i-deal approval, exploring dispositional, motivational, and social drivers. Findings reveal distinct decision-making patterns among managers, highlighting key factors that shape their approach to granting i-deals and offering insights into balancing fairness and flexibility in the evolving workplace.
